The Validity Debate: How Predictive Is IQ, Really?

For decades, the field of Industrial-Organizational psychology treated Schmidt and Hunter's (1998) meta-analysis as gospel: cognitive ability predicts job performance at r=0.51, making it the single best predictor available. That finding shaped hiring practices across industries and became the statistical backbone of every "IQ matters for careers" argument.

Then Sackett, Zhang, Berry, and Lievens (2022) published their re-analysis in the Journal of Applied Psychology, and the field shifted. After correcting for statistical artifacts that had inflated earlier estimates, they found the actual predictive validity of cognitive ability for job performance is r=0.31, still meaningful but substantially lower than the historical claim.

What Predicts Job Performance Best?

According to Sackett et al. A hiring screen that produces adverse impact must demonstrate validity for the specific role, and as Sackett et al. (2022) showed, that validity is more modest than previously believed. Companies like Google, Apple, and Unilever have moved away from traditional standardized cognitive tests, though they replaced them with other g-loaded assessments (structured coding challenges, case interviews, work samples), not with nothing.

The responsible path forward involves combining cognitive assessment with structured interviews and job-specific evaluations. The question isn't really "Am I smart enough?" It's "Does my cognitive profile match this career's demands, and am I willing to invest the deliberate practice required to build domain expertise?" That's a more complicated question, but it's also a more useful one. And unlike a fixed IQ threshold, it's a question whose answer you can influence.

The Right Question to Ask

And where my profile has gaps, can deliberate practice and accumulated expertise close them?" For most careers, the answer is more encouraging than a threshold would suggest.
